They have little opportunity to sit, discuss, and think through current management issues, approaches, and challenges with their peers, says Powers. If a team approach is desired, the entire coaching staff must have the opportunity to develop their skills.A level of understanding and trust is also required for maximum team performance. Team members need to be aware of the personal traits, values, and needs of their colleagues. Team leaders must also provide an environment for trust and assure fairness.One way to do this is through performance management.Regular performance evaluations that provide feedback and input from multiple sources is a significant new trend in the performance review process, says Powers. Even the best evaluation, however, cannot take the place of the occasional coaching session and on-going performance feedback. If you want to build a team you must interact with your players regularly, get to know them intimately, and recognize that even the most winning player needs occasional coaching.Hiring team players is a longer-term approach for building a productive, team-oriented c ulture.Traditional staff selection stumbling blocks (like the halo effect and the clonal effect) can be overcome with professional, psychological assessment processes, indicates Powers. Improving organizational interviewing processes and securing and evaluating job candidate reference data are also critical.Ultimately, program and project failures are most often related to poor team foundations.Engineers are analytical by nature and will be quick to react to any effort to layer team-building exercises on a shaky foundation, says Smith. They are, however, trained to work hard to deliver a product and will work hard to bring a project home, even under adverse conditions. This may save the organization some embarrassment, but will not improve productivity or the chances for the next team.Effective team building cannot be achieved overnightit takes time and commitment to establish the right strategies.There is no silver bullet, Powers concludes. Whenever you attempt to conceal any strong feeling and fake another, your body almost always leaks nonverbal cues that are picked up consciously or subconsciously by your audience.Stanford Universitys research on emotional suppression shows why its so difficult to hide your true feelings Subjects instructed to conceal their emotions reported feeling ill at ease, distracted and preoccupied. And this welches validated by a steady rise in their blood pressure. But another, quite unexpected and (for our purposes) much mora important finding showed a corresponding blood pressure rise in those listening to the subjects. The stress of suppression wasnt just palpable it was contagious.But if faking confidence doesnt work, what does? Here are three proven techniques1. Become an actorYear ago, when I was a member of a repertory theater group, I learned that acting isnt about suppression, pretending, or faking. It is about finding an authentic place.During the late 1800s, an approach to acting was developed by a Russian actor, director and coach, Constantin Stanislavsky. Called Method acting (or more simply, the Method) it was adopted by a new school of realistic actors including Marlon Brando, Al Pacino, and Robert DeNiro. The Method held that an actors main responsibility was to be believed, and to reach this level of believable truth, Stanislavsky employed methods such as emotional memory which drew on real but past emotions. For example, to prepare for a role that involves fear, an actor would remember something that had frightened him or her i n the past, and bring that memory into the current role to make it emotionally valid.As a leader, salesperson, or job candidate, you have different goals than an actor in a play, but projecting a sense of confidence and conviction when uncertain takes fundamentally the same process. For example, if you were a manager who wanted to exude confidence at an upcoming executive meeting, but were unsure of yourself, here is how youd use the techniqueYoud begin by thinking of an occasion in the past where you were genuinely confident and successful. (This doesnt have to be taken from your professional life - although Id urge you to keep a business successes log so that, whenever you need a positive boost, you could quickly remind yourself of how good you are But whats really important here is identifying the right set of emotions.)The next step is to picture that past situation clearly in your mind. As you do, remember how it felt to be confident, enthused, and assured. It also helps to re call, or imagine, how you looked and sounded as you embodied that state of mind.The last step is to picture yourself at the upcoming meeting with the same attitude of self-confidence that you had in the past. The more you repeat this mental rehearsal - seeing yourself at the upcoming meeting, assured, poised, and confident, the more you increase your ability to make your presentation with the same set of authentic, positive emotions.2. Expand your bodyYou already know that the way you feel is reflected in your body. If youre depressed or discouraged, youre likely to round your shoulders, slump and look down. And when youre upbeat and self-assured, you straighten you posture, pull back your shoulders, and hold you head high.But did you also realize that just by putting your body in a compressed or expansive posture, you trigger the corresponding emotions?Posture has a powerful influence on your attitude and the way that others perceive you. Researchers at Harvard and Columbia busine ss schools found that expansive poses increase feelings of power and a higher tolerance for risk. They also validated what Ive always known to be true that people are more influenced by how they feel about you than by what you say. When you physically expand your body - think Superman or Wonder Woman - standing with your feet wide apart and hands on your hips, you being to feel more like a super-heroOf course, youd want to assume this pose somewhere in private before the meeting starts. And it you have no time to find a private spot, be sure that you dont compress your body in a hunched standort over your smart phone while waiting. Although there are prosthetic limbs designed specifically for cyclists, its not easy to find an artificial limb that works for athletes.Usually, cyclists must have many different versions of expensive prosthetics made to find the one most suitable, like Cinderellas slipper. Prosthetics made for cyclists are not one-size-fits-all because cyclists have different physical limitations. After the best fit is found, orthopedic technicians adjust an athletes prosthetic by hand, Blab says.He and other researchers at the Fraunhofer Institute for Manufacturing Engineering and Automation IPA in St uttgart have equipped a movement lab and built a mobile, biomechanical measuring station and developed a suitable test prosthetic. The test prosthesis is helping to quickly and precisely fit the artificial limb to the individual athlete, Blab adds.Data DrivenThe software model theyre creating will return information specific to the athlete. For the first time, were taking the athletes subjective perceptions to a scientific level.The test subjects are cyclists at German training camp for the 2016 Paralympics held in September. The Fraunhofer lab hopes for a long-term collaboration with German Paralympic cycling team.To find the initial parameters, an athlete with markers attached to different points on the body pedals a stationary bike in the movement lab. As they pedal, eight to twelve infrared cameras record the location of each marker to within half a millimeter. Sensors on the pedals measure the force the athlete applies to the pedals in all three spatial directions.This data tells us both how much force the joint exerts and how much work the muscles are doing, Blab says.The researchers then run the data theyve collected through software that simulates all possible adjustments and identifies the best three or four, which the scientists test with the athlete as he or she cycles. 7 Reasons You Arent Getting Promoted7 Reasons You Arent Getting PromotedGetting the news that youve been passed over for promotion can be disheartening. And the follow-up discussion with your boss- the one that should help you understand why youve been passed over- more often than not just leaves you with a bruised ego and no idea what to do next.The fact is, your boss is probably just as uncomfortable delivering schwimmbad news as you are with receiving it. (Ive found that most supervisors actually expend a lot of energy actively dreading these exchanges.) Is it really any mystery, then, why we walk away from being passed up with no clue why the decision didnt go the other way?To get some insight, I interviewed 20 of my favorite executives to find out why so many up-and-comers were finding themselves part-way-and-stuck. Straight from their (anonymous) mouths, heres what bosses are trying to tell us in those less-than-fun meetings.1. You Lack the Skills Necessary to do the JobJulie i s very efficient and effective in the completion of her daily tasks. The position she welches hoping to get, however, requires strong analytical skills she doesnt have.One of the most common misconceptions employees have about promotion decisions is that theyre based solely on performance in their current role. While thats certainly a consideration, success in one area doesnt always translate to success in another. For instance, someone who excels at data entry may need additional education or training to become a data analyst, a job that requires strategic thinking and schwierigkeit solving abilities.The secret to getting ahead? Become familiar with the requirements of the job you want, and determine what skills you need to improve upon if youre going to succeed in it. Then, talk to your boss. Let her know youre interested in moving up, and ask for her advice on how to get there.2. You Lack the Soft Skills Necessary to do the JobPam is extremely accomplished, technically. Before we can promote her, though, wed like for her to spend some time developing her leadership and teamwork skills.Heres something else The Powers That Be (TPTB) dont tell you up front These skills arent always technical. Particularly if youre moving up to management, youll need to have mastered some soft skills- like conflict negotiation, diplomacy, and geschftliches miteinander communication- and coming up short might very well be a deal breaker.Develop the soft skills youll need to succeed in the job you want, then highlight them through your involvement in programs that are important (and visible) to TBTP. Perhaps you can become an informal mentor to a newer employee, or volunteer to lead a presentation or training. Whichever method you choose, youll be signaling to your boss that youre ready for management.3. You Dont Take FeedbackIve really tried to develop Mary, to get her ready for a promotion. But she gets very defensive when I give her constructive feedback. I feel like she spend s more time trying to prove me wrong than she does trying to improve.I doubt there is a woman among us that hasnt struggled to keep her composure when receiving constructive criticism. But remember- feedback is not always a bad thing. Is it possible that your boss has some valid points? Shes telling you how to improve your performance- and this is good information to have when youre gunning for a promotion.When you receive feedback, whether in your review or in the hallway, resist the urge to defend yourself. Try to take it in and see what you can learn from it, instead.4. You Lack ProfessionalismWhat frustrates me more than anything else is employees who are consistently negative about the company. What they dont understand is, the things they say- they get back to us. Why would we promote anyone who behaves like that?Its not unreasonable to expect that, as you move up the career ladder, youll begin to conduct yourself more professionally- and not just when the boss is looking. Thi s came up several times in different contexts- from an inability to maintain confidentiality to participation in office gossip- and was identified by executives as the most difficult challenge for employees to overcome.This may seem obvious, but how you behave in the company of co-workers is just as important, if not more so, as how you behave around management. For example, you can and should identify aufgabes within your department and company, but you should not pontificate about those problems in the break room- which gives the impression that youre looking for an audience, instead of a solution.5. You Dont Take InitiativeJennifer is quick to recognize areas that could use improvement, but we cant get her to go beyond lodging the complaint. Wed really like to see her take the initiative to come up with solutions, not just expect everything to be fixed by management.Becoming a problem solver shows that you care- not only about your own career, but about the long-term health of th e business as well. Dont just document the problems you see, analyze the issues and find ways to get involved in developing the solutions. Collaborating with others to create positive change will identify you as a leader in your organization. Remember, anyone can drop a complaint into the suggestion box.6. You Think Like an Employee- Not a ManagerCraig is good at his job, but it seems like hes more committed to getting on the freeway by 10 til than he is to the success of his department.Remember, TPTB are anointing future leaders here. If youre giving them the impression youre only showing up for a paycheck, its not likely that youll be high on their list of candidates. No, you dont have to become a workaholic or start hanging out long past five or six just to be seen, but its a good idea to express interest in the things that happen when the meter isnt running.7. You Expect ItSean has made it clear that he expects to be promoted. The problem is, I feel like he expects to be promote d based on only his length of service. There are others on his team that are more focused on their career development, and even though theyve not been here as long, its likely that they will be promoted before him.Lastly, recognize that in todays environment, tenure is no longer the primary factor in promotion decisions, and is best left out of any arguments you might make on your own behalf. These days, it doesnt matter whether youve been there six months or six years- its all about your contribution.Being passed over for a promotion doesnt need to be the end of the world. In fact, it can be a huge learning opportunity- and sometimes, it can also be just the kick in the pants you need to get you started down the right path.
